A qualitative research on the formation process of career capital for specialist nurses

专科护士职业资本重塑的质性研究

Abstract:

Objective To explore the formation process of career capital of specialist nurses,and to provide bases for the training and management of specialist nurses. Methods Using the qualitative research method of grounded theory,16 nurses were interviewed by semi-structured in-depth interviews. The data were analyzed by the research method of grounded theory,and the core categories were extracted to form the theoretical category. Results The main categories of story lines are “know how”,“know why” and “know who to be ”,and the core category that the career capital construction of specialist nurses is a self-actualization oriented career embedding process is obtained. Conclusion The composition of professional capital of specialist nurses integrates the process of improving professional ability,increasing psychological resources and constructing role identity. It is suggested that nursing managers should pay attention to career capital construction of specialist nurses in order to promote the transformation of career capital to job performance.

摘要:

目的 探讨专科护士职业资本的重塑过程,为专科护士的培养与管理提供依据。 方法 采用扎根理论对16名专科护士进行半结构式深入访谈,分析资料,提炼核心类属,形成理论范畴。 结果 提炼形成以“知道如何做”“知道为什么”“知道成为谁”为主范畴的故事线,得到了“专科护士的职业资本是以自我实现为导向的职业嵌入过程”的核心范畴。 结论 专科护士职业资本的重塑融合了职业能力提升、心理资源增长和建构角色认同的过程。建议护理管理者关注专科护士的职业资本建设,以促进个人职业资本向组织绩效的转化。
